An AI-Mediated Framework for Recursive Learning: Transforming Individual Experiences into Organizational Knowledge and Autonomous Engagement in Elderly Care

In this study, we propose a method that uses AI to support the development of individual staff members and the organization in elderly care through experiential learning and organizational learning. The elderly care industry in Japan is facing serious challenges, such as chronic labor shortages and high staff turnover, Low levels of IT utilization, and effective human resource development is essential. This method is based on Kolb's experiential learning and Huber's organizational learning, and it supports the development of both individuals and organizations while also accumulating and utilizing individual experiences as organizational knowledge. First, staff members record their daily observations using digital tools. The AI tool then organizes these observations, promotes structured learning, and encourages behavioral improvement. The information processed and visualized by the AI forms the basis for on-site managers and experienced staff members to provide individual guidance customized according to the personality and situation of each employee. This promotes cooperation and knowledge sharing within the organization. The demonstration study confirmed that sharing AI-supported reflection (awareness and the purpose of the action) strengthened the organization's cooperative structure, improved work procedures, and increased staff awareness of their goals and proactive behavior. In addition, individual experiences were accumulated as purpose-oriented structured knowledge through AI organization and analysis features and used as a manual. This method utilizes digital infrastructure to ensure cost efficiency and high adaptability in small-scale elderly care facilities. It provides a practical solution to improve the quality of care and support staff development.
