Psychological Capital, Job Engagement, and Innovative Behavior: Investigating the Juxtaposed Mediating Mechanism of Intrinsic Motivation

This study explores the relationship between psychological capital, work engagement, and employees' innovative behavior in China's high-tech enterprises. Based on survey data collected nationwide, regression analyses indicate psychological capital significantly enhances innovative behavior, with work engagement partially mediating this relationship. Psychological capital is examined through task-based, relational, learning, and innovative dimensions tailored specifically to knowledge workers. Findings emphasize that organizations should foster psychological capital and promote work engagement to stimulate employee innovation. This research enriches theoretical insights on employee innovation mechanisms and provides practical implications for human resource management strategies in innovation-driven organizations.
